The Catcher in the Rye In J.D. Salinger's The Catcher in the Rye, the first person narration is critical in helping the reader to know and understand the main character, Holden Caulfield. Holden, in his narration, relates a flashback of a significant period of his life, three days and nights on his own in New York City. Through his narration, Holden discloses to the reader his innermost thoughts and feelings. He thus provides the reader not only with information of what occurred, but also how he felt about what happened. Holden's thoughts and ideas reveal many of his character traits. One late Saturday night, four days before the beginning of school vacation, Holden is alone, bored and restless, wondering what to do. He decides to leave Pencey, his school, at once and travels to New York by train. He decides that, once in New York, he will stay in a cheap motel until Wednesday, when he is to return home. His plan shows the reader how very impetuous he is and how he acts on a whim. He is unrealistic, thinking that he has a foolproof plan, even though the extent of his plans are to "take a room in a hotel.., and just take it easy till Wednesday." Holden's excessive thoughts on death are not typical of most adolescents. His near obsession with death might come from having experienced two deaths in his early life. He constantly dwells on Allie, his brother's, death. From Holden's thoughts, it is obvious that he loves and misses Allie. In order to hold on to his brother and to minimize the pain of his loss, Holden brings Allie's baseball mitt along with him where ever he goes. The mitt has additional meaning and significance for Holden because Allie had written poetry, which Holden reads, on the baseball mitt. Holden's preoccupation with death can be seen in his contemplation of a dead classmate, James Castle. It tells the reader something about Holden that he lends his turtleneck sweater to this classmate, with whom he is not at all close. Holden's feelings about people reveal more of his positive traits. He constantly calls people phonies, even his brother, D.B., who " has sold out to Hollywood." Although insulting, his seemingly negative feelings show that Holden is a thinking and analyzing, outspoken individual who values honesty and sincerity. He is unimpressed with people who try to look good in other's eyes. Therefore, since it is obvious that Holden is bright, the reason for his flunking out of school would seem to be from a lack of interest. Holden has strong feelings of love towards children as evidenced through his caring for Phoebe, his little sister. He is protective of her, erasing bad words from the walls in her school and in a museum, in order that she not learn from the graffiti. His fondness for children can be inferred when he tells her that, at some time in the future, he wants to be the only grown-up with "all these little kids playing some game in this big field of rye and all." He'll stand on the edge of a cliff and catch anybody who starts to fall off the edge of the cliff. He got this image from his misinterpretation of a line from the Robert Burns poem, " if a body catch a body comin' through the rye." When situations are described, in person or in a book, they are influenced by the one who describes them, and by his or her perceptions and experiences. Through Holden's expressions of his thoughts and feelings, the reader sees a youth, sensitive to his surroundings, who chooses to deal with life in unique ways. Holden is candid, spontaneous, analytical, thoughtful, and sensitive, as evidenced by his narration. Like most adolescents, feelings about people and relationships are often on his mind. Unfortunately, in Holden's case, he seems to expect the worst, believing that the result of getting close to people is pain. Pain when others reject you or pain when they leave you, such as when a friend walks off or a beloved brother dies. Forcers: The very opposite of an accommodator would be a forcers also known as the competitor. With the forcer they drive to win the argument/battle at all costs even if it means ending a relationship. The competition style can be healthy when it is focused solely on the issue at hand and not on the people around the issue. Such as when someone starts in on each other it can be friendly banter until someones mother is brought into it. Fights between two people often happen during the forcers style but never is it healthy. 4. Compromisers: With the compromiser style it is used to try and meet some of the demands of both sides. Unfortunately with this style everyone wins a little but also they lose a little. Like with two teenagers fighting over the remote to a TV the mother comes in and takes away the remote all together. It resolves the situation but no one is happy with it. It leaves the solution gone but no one happy. People who use compromise are actually making a lazy halfhearted attempt at collaboration. 5. Collaborators: With the collaborating style it gets all parties in the conflict together to come up with a peaceful solution that leaves each party happy. In this type everyone is heard, everyone is happy, and above all relationships are preserved, whether they are relationships between a man and a woman or a relationship between friends or business people. The collaborative style takes a while to plan and execute. While the problem may become worse as time goes on it always leaves everyone happy. Comparing the Brothers Antigone and Ismene in Antigone :: Sophocles
The personalities of the two sisters, Antigone and Ismene, are as different from one another as night and day. Antigone acts as a free spirit, a defiant individual, while Ismene is content to recognize her limitations as a woman in a male dominated society. In the Greek tragedyâ⬠Antigone", by Sophocles, Antigone learns that King Creon has refused to give a proper burial for the slain Polyneices, brother of Ismene and Antigone. Infuriated by this, Antigone shares the tragic news with Ismene. From her first response, "No I, havenââ¬â¢t heard a word"(13). Ismene reveals her passivity and helplessness in the light of Creon's decree. Thus, from the start, Ismene is characterized as traditionally "feminine", a helpless woman that pays no mind to political affairs. Doubting the wisdom of her sisters plan to break the law and bury Polyneices, Ismene argues: ââ¬Å"Remember we are women, not born to contend with men .â⬠(75) Once again Ismene's words clearly state her weak, feminine character and helplessness within her own dimensions. Antigone, not happy with her sisters response chides her sister for not participating in her crime and for her passivity, saying, ââ¬Å"Donââ¬â¢t fear for me. Set your own life in order"(97) . For Antigone, no law could stand in the way of her strong consideration of her brother's spirit, not even the punishment of an early death. Ismene is more practical, knowing the task is impossible, she feels the situation to be hopeless. It is a wonder, which of the two sisters are really guilty of these chronic charges. Of course, Antigone acted so quickly, and failed to take the advice of the moderate sister, Ismene. Instead, going against Creon's words, Antigone rashly goes ahead and breaks the law. Antigone is a fool, she must learn that such defiance, even when justified, is not conductive to longevity. Although Antigone is foolish, she is also courageous and motivated by her morals. Proper burial of the dead was, according to the Greeks, prerequisite for the soulââ¬â¢s entrance into a permanent home. Therefore, perhaps Ismene is also foolish for her quick refusal to help Antigone perform the duty of Polyneices proper burial. Ismene definitely seems hasty in her acceptance of personal weakness. Perhaps in some way, both sisters are guilty of the same tragic sins. Perhaps it is this rashness, more subdued in Ismene's case that leads both sisters to their own destruction.

The period of the Cold War has turned into the dramatic stage of fight between the two worldââ¬â¢s largest powers ââ¬â the United States and the U. S. S. R. The Cold War remains a remarkable moment for the U. S. , when the majority of the American people could check their strength and endurance. It did not matter whether the U. S. was promoting the politics of Soviet Containment, or was involved into Cuban Missile Crisis, whether the U. S. was flooded with McCarthyism ideas, or was building Levittown to restore the American dream ââ¬â all those actions were later included into the set of events under the general title The Cold War. ââ¬Å"Containment of the Soviet Union became American policy in the postwar yearsâ⬠(Stanley 11). It is interesting to note, that while the U. S. was fighting against fascism and took the Soviet Union as its ally, all anti-communism ambitions were neutralized or simply muted. The Cold War has started immediately after the end of the WWII and raised numerous issues in the political relations between the two super-states. The idea of political containment belonged to George Kennan: in his article published in 1946, he discussed and evaluated the sense of insecurity the U. S. S. R. traditionally experienced (Stanley 8). As a result, the discussed insecurity sense made it possible for Kennan to suggest that ââ¬Å"Moscowââ¬â¢s pressure to expand its power had to be stopped through ââ¬Å"firm and vigilant containment of Russian expansive tendenciesâ⬠(Stanley 18). On the one hand, the policy of Soviet Containment supported by Truman was the means to protect the U. S. territory from external military threats. On the other hand, Truman has evidently overstated the threat coming from the Soviet Union. As a result, the policy of containment has generated mass anti-communism which sometimes bordered with hysteria. Consequentially, the United States containment policies gave rise to the well-known McCarthyism and were also displayed in the U. S. involvement into the Cuban Missile Crisis. ââ¬Å"McCarthyism is a term describing the intense anti-communist suspicion in the United States in the period that lasted roughly from the late 1940s to the late 1950sâ⬠(Stanley 24). This term has for long been connected with the name of Senator Joseph McCarthy, but it has currently expanded its meaning to more general definition of anti-communist policies in the U. S. Joseph McCarthy has actually been the initiator of the discussed policy which later turned into the whole cultural phenomenon. In his speech on February 9, 1950, he announced that he had ââ¬Å"a list of 205 ââ¬â a list of names that were made known to the Secretary of State as being members of the Communist Partyâ⬠(Stanley 25). McCarthyââ¬â¢s speech and ideas were later reflected in the invention of loyalty-security reviews, blacklists, and even arrests. The realization came with the events which were later called The Cuban Missile Crisis. The Cuban Missile Crisis was one of the critical hotspots in the history of the Cold War. Its origins were rooted in both Containment and McCarthyism policies, and supported the line of opposition towards the Soviet power. In 1962 the Soviet Union was searching the means of strengthening its position on the international political arena. The Soviets could achieve that aim only by strengthening their military potential (Stanley 32). As Khrushev wanted to place the Soviet missiles in Cuba, Fidel Castro was looking for the ways of protecting his country from the U. S. intervention. However, Kennedy was aware of the Soviet and Cuban plans: ââ¬Å"On October 22, Kennedy announced the discovery of the missile installations to the public and his decision to quarantine the island. He also proclaimed that any nuclear missile launched from Cuba would be regarded as an attack on the United States by the Soviet Unionâ⬠(Stanley 33). In order to eliminate the threat of military conflicts between the U. S. and Cuba, the Soviet Union had to refuse from the idea to locate their missiles on the Cuban territory. As the country found itself in the whirl of political and military conflicts, the common people had to restore the country after the WWII, and had to prove to themselves that they were able to survive the difficulties of the Cold War. Levittown has become the brightest display of how people were trying to improve their living even under the pressure of McCarthyism and Containment. In 1950s, William Levitt actually created the prototype of a middle-class American suburb: small, convenient and cozy houses for medium families have attracted attention of numerous architects and economists. By the time the town was completed, it included buildings, swimming-pools, schools, churches, 17,000 single-family houses, and occupied 5500 acres of Bucks County in Pennsylvania (Zinn 407). However, the historical meaning of Levittown was not in the way it was constructed, but in the time period during which it was created. Levittown has given the rise to creating affordable housing and has served the pattern of non-compliance with the principles of the Cold War. In his town, Levitt was able to ââ¬Å"present a new form of ideal American life, one that combined the idealized middle-class life of the prewar suburban communities, with the democratized life of younger GIs and their familiesâ⬠(Zinn 409). MOVIE REVIEW(Pagsusuri ng Pelikula)While Calungsodââ¬â¢s importance in our countryââ¬â¢s history is indisputable, his significance as a compelling subject for a feature length film is an entirely different matter. If the filmââ¬â¢s narrative is anything to go on, Calungsodââ¬â¢s life is nothing more than a series of drudging sermons that ultimately lead to an untimely death on the beach. The film itself does its best to remain faithful to the historical events surrounding Calungsodââ¬â¢s missionary work, focusing on his life in the Marianas in an effort to baptize the local Chamorro natives. He was beatified on March 5, 2000, by Pope John Paul II. As a skilled sacristan and teacher of cathecism, he was a companion of Blessed Diego Luis de San Vitores to the Marianas Islands. Through their efforts, many receive the sacraments especially that of baptism.A man named Choco became envious of the prestige that the missionaries were gaining among the Chamorros. He started to spread rumors that the baptismal water of the missionaries was poisonous. Because some sickly Chamorro infants who had been baptized died, many believed Choco and eventually apostatized. Choco found an ally in the local medicine man, Macanjas, and the Urritaos, young native men who were given to some immoral practices. These, along with the apostates, began to persecute the missionaries, many of whom wer e killed.At around seven o'clock that morning, Padre Diego and Pedro Calungsod went to the village of Tomhon in Guam because they were told that a baby girl was just born in the village. They went to ask Matapang, the child's father, to bring the baby out for baptism. Matapang had been a Christian and a friend of the missionaries but had apostatized. He angrily refused to have his baby christened. Those who personally knew Pedro believed that he would have defeated his aggressors and would have freed both himself and Padre Diego if only he had some weapon. But Padre Diego never allowed his companions to carry arms. The faith that was planted in the Marianas in 1668 did not die with Padre Diego, Pedro Calungsod and the first missionaries.It grew, thanks to the blood of the martyrs and the perseverance of the succeeding missionaries. Today, Blessed Pedro Calungsod intercedes for the young, in particular those of his native Philippines, and he challenges them. When his mother died, Poe was adopted by John Allan (Perry XI) at the urging of Mr. Allan's wife. In 1815, John Allan moved his family to England. While there, Poe was sent to private schools (Asselineau 410). In the spring of 1826, Poe entered the University of Virginia. There he studied Spanish, French, Italian, and Latin. He had an excellent scholastic record. He got into difficulties almost at once. Mr. Allan did not provide him with the money to pay for his fees and other necessities. Poe was confused and homesick. He learned to play cards and started drinking. Soon he was in debt in excess of two thousand dollars. Poe discovered that he could not depend upon Allan for financial support. His foster father refused to pay his debts, and Poe had to withdraw from the University (Asselineau 410). In May of 1827, Poe enlisted in the army as a common soldier. Employee Turnover In Pharmaceutical Companies In Kenya Management Essay The objective of the study was to investigate employee turnover problem in Pharmaceutical industries in Kenya with a case study of Ranbaxy Laboratories limited. The study specifically investigated on staff retention measures utilized by the management, whether exit interviews are conducted, and the competitiveness of reward program and whether the conduciveness of the work place environment as factors that may contribute to workforce turnover in this sector. The study adopted a descriptive research design to identify the employee turnover factors and a sample size of 50 employees were selected using a simple random sampling since the population for the purpose of this study was regarded as homogeneous. The study collected both primary and secondary data using semi-structured questionnaire and review of empirical and theoretical literatures respectively. The instruments were pilot tested for reliability checks. Statistical software SPSS was used for data analysis and generation of charts and graphs. Analysis took both descriptive and inferential dimensions where some elements of measure of central tendency and regression analysis were employed respectively. The study revealed that organization lacked effective staff retention strategies, where exit interviews were not regularly and effectively conducted, the employed reward program was not competitive and existence of unfriendly work place environment influenced most employees to leave the organization. Thus it was concluded that lack of effective strategies to manage these factors influenced most pharmaceutical companies to continue experiencing high staff turnover rates that lower the total organization productivity and increase running costs by recurrent recruitment costs, production disrupting and broken clients relationships. The study recommended that these factors should be part of the organization business strategy rather than being left to managers to act. Introduction Turnover is the rate at which workers are replaced with new staff members in an organization. Turnover rate is calculated by dividing the number of resignations by number of staff in a given period of time usually a calendar year. Gberevbie, (2008) refers to frequent labor turnover as a state of affairs in an organization whereby employees for reasons best known to them based on their perception of personnel policies and practice of an organization resign or leave their job. Employees switch organizations for several reasons. These reasons could be either organization related or job related. Managers would readily agree that retaining the top performers results in higher customer satisfaction, quality improvement, effective succession planning and a considerable increase in organization knowledge and learning. Smith (2001) discusses companies with work environments that attract and retain people and where people are willing to give their best. These environments arent expensive. In f act, they save money.à In most cases, they improve retention and productivity without lavish salaries or bonuses. And they certainly lower the expense of continually hiring and training new people. Estimates suggest that separation, replacement and training costs are 1.5 to 2.5 times annual salary for each person who quits, which means that the departure of a middle manager usually costs an organization around $75,000 (Dalton et al., 1993). Employees who perceive relationships with customers provide better service. Customers who receive better service express fewer complaints and thereby create fewer problems for employees. Employees in turn react more favorably to encounters with customers. These reactions result in better service which again leads to higher customer satisfaction. Providing adequate health care to the populations remains a major challenge for governments in Africa .Access of drugs is dependent on both affordability and quality. The pharmaceutical sector is Kenya is dominated by multinational companies and generic companies who either import ready products or locally manufactured products. The domestic pharmaceutical industry shows considerable strength and has significant opportunities for growth. Imported generics make 28% of the market share (UNIDO survey, 2009). The reports goes on to say exports to Tanzania and Uganda are growing and still more potential for Kenya to establish its self as a major source in Southern Sudan. For purpose of this study, the researcher focused on Ranbaxy Laboratories Limited, an integrated, research based, international pharmaceutical company producing a wide range of quality, affordable generic medicines, trusted by healthcare professionals and patients across geographies, the company has a unique model of applauding and recognizing individual and team effort through (APPRECIATE) program designed to motivate performance (www.ranbaxy.com). The Companys business philosophy is based on delivering value to its stakeholders by constantly inspiring its people to innovate, achieve excellence and set new global benchmarks. Statement of the Problem The private health sector in Kenya contributes around 13% to the GDP and has largely remained unchanged since 1995(KPPB, 2007). Out of this, Pharmaceutical industries account for a whopping 10.3% in its contribution to the GDP. Although on average this is seen as stagnation, it is considered as one of the largest in East and Central Africa. Nevertheless, due to increased development of conventional medicines and awareness about preventive culture in the urban population, the industry has registered a high level of growth and innovation that has turned the sector into a vibrant business domain. This has seemingly attracted the attention of many entrepreneurs resulting to massive investment both at large and retail scale levels. Empirical studies (Wilson and Peel, 1990) on pharmaceutical industries have indicated that the industry is characterized by a stiff competition. In Kenya, the proliferations of the biotechnology marketplace have greatly revolutionized the industry operations. Organizations are increasingly at risk of losing key sales personnel to competitors and new market entrants. In a recent benchmarking study, Best Practices found that the 2006 aggregate annual turnover of employees for the pharmaceutical and biotech industries in Kenya is 14.2%. According to (Paul and Anantharaman, 2003) ,increasing turnover of sales people is particularly problematic for the larger pharmaceutical companies as smaller market entrants, particularly biotechnology firm keep on attracting their employees.. This resulted into massive exodus of employees from the pharmaceutical subsector into these upcoming biotechnology firms since the skills required is the same in both sub sector. This has evidently affected the Pharmaceutical industries since they responded to these pressures by focusing on its innovative segment and increasing its RD expenditures by means of in-house innovation, technological and therapeutic market specialization, and mergers and acquisitions of companies within and outside the pharmaceutical industry resulting to declining profits and stagnation (Kundu Malhan, 2007). Most studies (Delaney and Huselid,1996) done of the employee turnover sought to establish preliminary indices for employee turnover situations in different subsector hence making many statistics that describes the turnover of employees as abundant. In spite of having many studies undertaken on staff turnover in pharmaceutical companies, none of t he studies have managed to come up with an effective solution on how pharmaceutical companies should employ effective staff retention measures, conduct exit interviews, employ effective rewards programs and provide better working envi ronment. This has therefore created a wide knowledge gap on staff turnover management and hence created a need to conduct a study on factors contributing to the employee turnover in pharmaceutical companies in Kenya. Ranbaxy Laboratories Limited, which is one of the largest and leading chains in the pharmaceutical laboratories with highest turnover according to the preliminary indices, (Delaney and Huselid, 1996) its recent employee satisfaction survey of 2009 indicated that 50% of the employees felt they would not be in the company for the next two years and 69% felt their intention to quit is influenced by management not peers. Considering Ranbaxy Laboratories Limited as a case, this study therefore sought to investigate the factors that contribute to employee turnover in pharmaceutical industries in Kenya. Since human resource management is also a socially complex process which is intertwined with array of organizational factors, it further diversifies the reasons as to why employees leave their organizations. Research Design The research adopted descriptive approach. This is because, the study aim to describe employee turnover phenomena using different set of independent variable cluster. Descriptive research is used to obtain information concerning the current status of the phenomena to describe what exists, with respect to variables or conditions in a situation (Mugenda and Mugenda, 1999). Population and Sampling The study focused on pharmaceutical industry in Kenya which is the target population regarded as the larger population on which the findings were generalized to. The study population was mployees of Ranbaxy Laboratories Limited. A target population is the total collection of elements about which one wishes to make some inferences (Mugenda and Mugenda, 1999). Stratified random sampling was used to select a sample size of 50 employees out of the total 75 employee of the study population. Since most variables under investigations are related to motivation, stratification is necessary to consider the different cadres of employees which pose motivation implications. This is equivalent to 66.67% sample size. According to Dempsey, (2003) a sample size of 50% is appropriate for generalization of the gathered findings in descriptive research. This therefore surpasses the threshold suggested by Dempsey, (2003) for generalization purposes and thus, regarded as adequate. The list sourced from th e Human Resource department of Ranbaxy Laboratories Limited was used as a sampling frame. Data Collection and Instrumentation Primary data collection was through the questionnaire using a semi structured questionnaire that was interviewer-administered. Secondary data was through review of the theoretical and empirical literatures sourced from books and scholarly journals, Internet and conference papers among others. Pilot Test A pilot study was conducted to test reliability of the instrument (questionnaire). This involved selecting 2 respondents from each strata and issuing them with the questionnaires. Data was obtained using the questionnaires and after evaluating and identifying the response, reliability analysis using Kunder-Richardson 20 formulae was conducted. The results were applied to modify or drop the items whose thresholds were low. Data reliability also plays an important role towards generalization of the gathered data to reflect the research objective. Data Analysis and Presentation Descriptive statistics data analysis method was applied to analyze quantitative data where data was scored by calculating the percentages and means. The Statistical Package for Social Sciences (SPSS) computer software was used specifically for the purpose of analyzing the quantitative data and presenting it inform of table, figures and graphs. Linear Regression analysis was also used to show the relationship between research variables. Qualitative data analysis method was employed to analyze qualitative data gathered using open end questions. Summary of the Major Findings Response Rate The response rate was 80%. This is regarded adequate in line with the literature by Mugenda and Mugenda, (2003) which recommends 70% as a good response rate in descriptive studies. Respondents Demographic Profile Majority of the respondents (50%) were within the age bracket 31-40 years, 24% within the age bracket of 18-30, and 13% within the age bracket of 41-50 years and 51 years and above. On the education level, majority of the respondents (62%) had attained university education level and 25% had attained college education level. Regarding working experience most of the respondents (35%) had a working experience of 3-5 years, 25% 6-7 years, 18% 3-5 years, 20% had a working experience of less than 2years and 20% had a working experience of 8 years and above. This indicated that most of the study respondents were experienced and educated and hence expected to give relevant information for this study. Employee Retention Strategies Majority (58%) of the respondents indicated the organization lacked effective employee retention strategies while 42% felt otherwise. The 58% felt management lacked understanding on retention strategies. This concurs with Ruth (2004) that managers who have greater understanding on causes of employee turnover are likely to employ effective employee retention strategies in order to retain competent and most skilled employee. Further 80% of the respondents felt that the strategies employed do not minimize employee turnover. Using Likert scale method rating 4 very effective,3-effective,2-Moderate and 1 not effective 5-very effective, (50%) rated the effectiveness of the employed employee retention strategies as being moderate, 18% effective, 20% not effective and 12% very effective. From this we can infer majority of the employee rated average. This concurs with findings by Baker (2004) that organization that lacks very effectives employee retention strategies faces cases of high employ ee turnover rates that contributes to loss of the most skilled and competent employee. The low standard deviation indicates that there was negligible error during the analysis and the variance results demonstrates that respondents gave similar answers as the answers variation was close to each other and hence giving a clear indication that the answers given were reliable From the findings, it can be concluded that lack of effective employee retention strategies contributed to high employee turnover rates in the organization. Exit Interviews Majority of the respondents (68%) were of the opinion that employees leaving the organization were not subjected to exit interviews. However, 32% of the respondents expressed that the employees were subjected to exit interviews. This agreed with suggestion by Armstrong (2006) that presence of exit interviews in organization assists human resource management to establish the core causes of high employee turnover. Concerning whether exit interviews help the organization to find out the reasons for employee turnover (83%) answered no indicating that exit interviews did not help to establish reasons why employees left the organization and (37%) felt otherwise. The majority who answered no explained that the organization lacked effective exit interview program that helped in capturing the organization problems influencing high employee turnover. Regarding the frequency of conducting exit interviews respondents (47.5%) stated that exit interviews were rarely conducted, 40% stated sometimes , 7.5% never and only 5% who stated exit interviews were always conducted. Exit interviews were rarely conducted since the management was not conscious on the reasons contributing to high employee turnover rates and this agreed with Nelly (2002) that human resource managers who are not mindful about employees turnover do not carry out exit interviews and instead concentrates on employing new employees. The study hence concluded that conducting exit interviews could help human resource management in pharmaceutical to effectively manage high employee turnover rates. The table shows that a low standard deviation was obtained in all questions, indicating that the answers given were accurate. A low variance in all the questions shows that the respondents answered the questions in a similar way and hence the responses given were reliable. Reward Program The study sought to find out competitiveness of the reward program.73% of the respondents felt the reward program was not competitive and it was one of the reasons that influenced employees to leave. This agrees with Nzuve (2007) that absence of competitive rewards in the organization lead to low level of employee motivation that influences most employee to leave the organization hence increasing the rate of employee turnover.85% of the respondents indicated absence of competitive reward programs in the organization contributed to high employee turnover while 15% felt otherwise. As can be observed from the table a mean of 1.27 and 1.85 was obtained in the two questions indicating that organization lacked competitive reward programs and absence of competitive reward programs contributed high employee turnover rates. Work place Environment An overwhelming (80%) of the respondents felt their work environment was not conducive while 20% felt it was conducive. The majority 80% felt that the work environment contributed to employee turnover. Using Likert Scale where 5 -very large externt4-large extent, 3-moderate extent, 2-small extent and 1- not at all, majority of the respondents (60%) stated that work place environment contributed to employee turnover to a very large extent, 20% large extent, 10% moderate extent and 5% small extent and not at all respectively. A mean of 1.20 indicates that organization work place environment was not conducive, a mean of 1.80 shows that work place environment contributed to high employee turnover rate and a mean of 4.25 indicated that work place environment contributed to employee turnover to a large extent. A low variance and a low standard deviation demonstrate that the answers given by the respondents were accurate. Regression Analysis A regression equation to show the relationship between the independent variables and dependant variable was derived Y = a + bX1 + bX2 + bX3 + bX4 + e=r2 The values for b0, b1, b2, b3 and b4 areà .569, .330, .095, .160 and .132 therefore the equation Y = .569+.330+.095+ .160 +.132 This indicates that there is a strong relationship between, employee retention, exit interviews, reward program, work place environment and employee turnover. A coefficient of .330 indicates that application of effective employee retention strategies reduces employee turnover by 0.330,a coefficient of .095 indicates application of exit interviews reduces employee turnover by 0.095. A coefficient of.160 presents that application of effective reward programs reduces employee turnover by 0.16. A coefficient of .132 indicates that conducive workplace environment helps to reduce employee turnover by 0.132. Conclusion Based on the findings of the study, it can be concluded that employee retention strategy was a major factor that greatly contributed to high employee turnover rates in the organization. The study also found out that one of the critical parameter of collecting data form the exiting employees, exit interviews were not regularly conducted whenever employees left the organization. And this hampered the organization human resource management to identify the core reasons that influenced employees to leave the organization. Lack of competitive reward program greatly contributed to high employee turnover rates in the organization since the organizations reward package was not competitive and also lacks the elements of totality in its reward system. Finally it can be concluded that the organization working environment was not conducive to most of the employees and this contributed to high employee turnover. This is expected since; laboratories like workshops are characteristically identified with the workplace environments which they offer. Recommendations Employee turnover should not be left to be handled by the human resource department alone rather it should be looked at as part of the overall business strategy since human capital is one of the major factors of production. This way , factors that are causing employee turnover will be handled and top management level and action will be taken to minimize employee turnover. Thus the study suggests the need to investigate on the role played by the top management in the alleviating employee turnover investigation as necessary. The study also recommends the need for the managements to be vigilant with their exit interviews so as to get insights of why the employees are leaving while redoubling their efforts in streamlining the motivation package.

The Significance of the Earth in The Good Earth "And O-lan in the house was not idle. With her own hands she lashed the mats to the rafters and took earth from the fields and mixed it with water and mended the walls of the house, and she built again the oven and filled the holes in the floor that the rain had washed." There can be no doubt that the symbol of earth in Buck's novel, The Good Earth, is one so potent that it permeates and binds the entire tale. It is presented repeatedly throughout the novel, either through gentle allusion or outright statement. None can dispute that the earth itself is a vital component in the livelihood of any farmer, thus it is not surprising that the farmer Wang Lung places so much value into his lands; however, there is a separate element of the earth that Pearl S. Buck brings forth in her tale about a farmer's prosperous rise in feudal China, that element of regeneration and revitalization that is so apparent within this selected passage from the book. Many times throughout the book did the earth pull Wang Lung through hardship and difficulty, and it was the one constant factor in his life, even as things changed--people dies, great houses fell, war and famine raged, and inner turmoil plagued his very being. Throughout all of these obstacles the earth was always there, waiting for Wang Lung--whether as poor farmer or as wealthy man of the village--to return to it, and draw from it those ever-present qualities of life and healing. The very words of the selected passage are pregnant with these qualities, as Wang Lung and his family, returning from the south to his land after a great and terrible period of famine, close those horrible years through the almost magical substance of the earth. It is symbolic how O-lan the wife, tending to the structure of the farmland house (a symbol itself in the Wang family) uses the "earth from the fields" to mend the walls of the house--thus the ailments of the "house" are healed by the richness of t he land.

I will be analysing two different texts, ââ¬Å"Katy Perry ââ¬â One of the Boysâ⬠and ââ¬Å"Tomb Raider ââ¬â Under Worldâ⬠. I will consider three different things; Visual codes, mode of address language and layout design. Firstly I will be looking at ââ¬Å"Katy Perry ââ¬â One of the Boysâ⬠. Katy Perry releases mostly pop music, she is also known widely around the world. The scenery in this text is a complete juxtaposition against the title ââ¬ËOne of the Boys', there is a lot of feminine colour, the stand out one being candy pink. Stereotypically boys are not associated with such feminine colours. This shows the text to be unconventional. Also unconventional could be seen in the fact that Katy Perry is the dominant figure in this picture, this is very unusual when an extreme long shot is used. When using the word pop artist usually the words perfection come to mind, however the text suggest imperfection, this could be seen with use of the cloud its covering the beautiful clear blue sky. This could be linked back to the title ââ¬Å"one of the Boysâ⬠suggesting boys are allowed to show imperfection and this can hint towards the direction of the lyrics in this song. The fact they haven't used a real bird, suggest the need to look perfect in the pop industry and enhance the fake side and the fact everything is put together and has its place. Secondly I will be annotating ââ¬Å"Tomb Raider ââ¬â Under Worldâ⬠. Tomb Raider is generally based around a female in very revealing clothing completing very daring mission. The scenery of the text consists of different shades of green and yellow. The Yellow shades look similar to the colour that is create when the is a massive explosion and the models pose looks very unshaken, this can show her to have a very high shock level. The green shades are typical camouflage colours which are usually associated with the army, this can suggest that the game consist of violence and unexpected action. However the game has a user's age of 12+. This tells the audience that the game won't consist of extreme violence, because a 12 year is able to play it. This devalues what the game looks like it is all about, violence. This can demotivate older audience member such as 18 year olds from buying the game. There is some sex appeal from the costume she is wearing. The models eyes are cut out of the picture which suggests secrecy. This can also enhance the sex appeal of the cover, a mysterious woman. This game can be played on the Wii console which is generally advertised as a family console, this is very far from their usual games they choose to release I have analysed both text and in conclusion, ââ¬Å"Katy Perry ââ¬â One of the Boysâ⬠is unconventional, this is shown through the scenery and camera angles. It also suggests imperfection through the scenery and use of text. This text is goes against the normal. This is probably to engage the audience. ââ¬Å"Tomb Raider ââ¬â Under Worldâ⬠sends out mixed signals because of the age that is allowed to play this game and the violence that is suggested is in this game because of props and scenery. Also the fact it is playable on the Wii console would usually mean it is a family game. Both texts are unusual in different ways, but this in fact makes them stand out more.

Movie Madness: Lord of War
In my opinion, Lord of War has a couple of different ethical issues in it. The main character in the movie, Yuri Orlov played by Nicolas Cage, sold illegal guns to countries around the world. Yuri did not care who he sold the guns to, he was just worried about making money. Although selling these guns brought Yuri a ton of money, this was unethical because Yuriââ¬â¢s did not care how his actions affected other people (i. e. people getting killed by these illegal guns). The thought of selling illegal guns came from his uncle being the head of the military. Yuri was not always a law breaker. He once worked at his familyââ¬â¢s restaurant, but he wasnââ¬â¢t happy with the amount of money he was making. Even though the family business was making money, Yuri wanted his family to live better then where. Yuri allowed greed to get in the way and he wanted to become rich. If Yuri would have stayed true to his moral ethics, he would have realized that it would have been better for him to stay at the family restaurant and work on some different ways to grow the businesses income. Yuriââ¬â¢s actions were also morally unethical because he was breaking the law. Another way that Yuriââ¬â¢s decisions affected ethics was regarding business ethics. When Yuri was selling guns to other countries, including countries that were at war with his own country, he was essentially helping to potentially start wars. I also feel that it is morally unethical for Yuri to bring his brother Vitaly into the illegal arms business. If Yuri wanted to be unethical, that is solely his choice; however for him to basically plead with his brother to join him and play on his brotherââ¬â¢s sense of brotherly love is unethical. Yuri used the one thing he was always able to use against Vitaly to get him to do anything ââ¬Å"Brothers in arms. â⬠Yuri was only thinking about money, and was not thinking about the well-being of his brother. This comes back to haunt Yuri, when he is forced to take cocaine from a drug dealer who is buying guns from him. The dealer forces Yuri and Vitaly to test the merchandise, which in turn caused Vitaly to get hooked and addicted to cocaine. Even though Yuri had good intentions of trying to get his brother rich, he hurt Vitaly in the long run. A good lesson to take away from this movie is that if something worth having; it is worth working hard for. There are no easy ways out. Yuri could have stayed home and worked at his family restaurant, but instead he let his greed get in the way. In regards to Vitaly, Yuri needed to realize that every decision that you make has repercussions and accountability, so you need to make sure you make the right decision. Yuri lied to his wife, and the repercussion of his betrayal was that she turned him in to the Interpol.
